"Progress or Internal Friction"? The Influence Mechanism of Feedback-Seeking Language Framework on Creativity in the Digital Work Context

Abstract

Employee innovation is crucial for companies to keep competitive in the digital technology revolution. Feedback-seeking, an active resource acquisition and self-regulation behavior, plays a vital role in enhancing individual creative performance. While numerous studies have explored feedback-seeking predominantly within traditional office environments focusing on visual, auditory, and verbal communication, as well as formal aspects such as frequency, context, and timing. These factors have been shown to foster innovation effectively. However, there has been limited research on the "content" of feedback-seeking, such as the content and characteristics of language used during interactions. The widespread adoption of digital technology has led employees to frequently use platforms like WeChat, DingTalk, and other online channels for digital communication and collaboration. This shift towards digital communication, research findings derived from analyzing the "form" of feedback-seeking behavior within traditional office settings may not fully optimize innovation potential. In contrast, digital feedback-seeking frequently utilizes textual language to interact, and its emotion, cognition and motivation can significantly affect the feedback-seeking effect. Therefore, it is crucial to clarify the content of feedback-seeking in digital workplaces, including "what," "how," and "when" the textual language constructs and features can enhance creativity.#br# The existing studies have mostly interpreted the mediating effect between feedback-seeking and creativity from a singular cognitive or emotional perspective. According to construal level theory, different language frameworks can stimulate distinct psychological processes. Hence, this study proposes that feedback-seeking based on different language frameworks can simultaneously promote cognitive "progress" and trigger emotional "internal friction", bringing varied impacts on creativity. Additionally, in digital work environments, organizational technical support and communication expectations set by supervisors can compensate for the lack of vivid social cues and clear instructions in digital communication. This assistance can enhance the effectiveness of digital feedback-seeking. Thus, this study focuses on virtual presence and supervisor expectation-setting for communication, analyzing their joint moderating effects on the aforementioned dual mediators. The aim is to identify the most effective language framework for feedback-seeking in both quasi-traditional and remote office settings.#br# Given the above analysis, this paper proposes, that digital feedback-seeking behavior within the promotional and preventive language frameworks has distinct language characteristics, with high word frequencies for terms like "improve," "progress," and "excellent" for the promotional framework, and "avoid," "conservative," and "prevent" for the preventive framework. A scale comprising eight items is then reconstructed. Subsequently, hypothesis testing on data from 275 questionnaires reveals that feedback-seeking using the promotional language framework is more effective in stimulating creativity compared to the preventive framework, with problem-solving pondering and affective rumination acting as mediators, respectively. Furthermore, when the sense of virtual presence is weaker, the feedback-seeking effects based on promotional and preventive language frameworks on problem-solving pondering and affective rumination are stronger. Additionally, when both supervisor expectation-setting for communication and virtual presence are strong, the effectiveness of feedback-seeking based on different language frameworks in boosting problem-solving pondering and affective rumination is enhanced. Finally, to address the limitation of cross-sectional data measurements for variables such as digital feedback-seeking, affective rumination, and problem-solving pondering, the study tests the robustness of 649 observational data points collected from 75 research subjects over 10 consecutive working days, with most hypotheses re-tested and unsupported hypotheses analyzed.#br# The theoretical contributions and novelties of this study are reflected in three aspects. Firstly, it opens new theoretical research avenues within the domain of feedback-seeking by elucidating the constructs and characteristics of promotional and preventive language frameworks. Secondly, this study introduces work-related rumination as a mediating variable from dual cognitive and emotional perspectives to reveal the differential mechanisms of feedback-seeking based on different language frameworks on creativity, which expands the application of construal level theory in digital work situations. Finally, the study introduces the joint moderating effect of virtual presence and supervisor expectation-setting for communication, linking "remote" and "quasi-traditional" settings. It highlights that the alignment of "rationality" (language framework rationality), "vividness" (virtual presence strength), and "interactivity" (supervisor′s communication expectations perception strength) is key to achieving high-quality innovation through feedback-seeking in digital work contexts.#br#
