The Influence Mechanism of CEO Exploitative Leadership on Organizational Innovation Performance: The Mediating Role of Organizational Learning and Moderating Role of Environmental Competitiveness |

Abstract In a highly uncertain and fiercely competitive business environment, how to shape and further maintain a competitive advantage is a key issue that every enterprise must pay close attention to. Since organizational innovation can help organizations maintain competitive advantages, it has become a focal topic of research in the field of organizational management. In order to enhance the core competitiveness of the enterprise organization, CEOs are facing increasing work pressure, leading to an increasing trend of exploitative behaviors which are the embodiment of exploitative leadership. In recent years, exploitative leadership has attracted wide attention of many scholars. A CEO plays a crucial role in the allocation of organizational resources, and in the formulation of organizational strategies and decisions, but it is unknown if, how and when CEO exploitative leadership can have an influence on organizational innovation. #br#Following the social cognitive theory, this paper discusses the effect of CEO exploitative leadership on organizational innovation performance at the organizational level. Through 398 paired CEO-executive questionnaires in different industries from Hubei Province in China, the study empirically tests the process of CEO exploitative leadership influencing organizational innovation performance by using the hierarchical regression analysis and bootstrapping method. There are mainly four variables including CEO exploitative leadership, organizational learning, organizational innovation performance, and environmental competitiveness in the research model. The results show that CEO exploitative leadership negatively affects organizational innovation performance. Organizational learning plays a mediating role in the process of CEO exploitative leadership influencing organizational innovation performance. Moreover, environmental competitiveness strengthens the relationship between CEO exploitative leadership and organizational learning as well as the negative mediating effect of organizational learning in the relationship between CEO exploitative leadership and organizational learning. Then this study builds a moderated model based on social cognitive theory to answer the questions of how CEO exploitative leadership undermines organizational innovation, and how organizational learning plays a mediating role in this relationship. In addition, it also explores the importance of external environment that considers environmental competitiveness as a vital boundary condition in the process of CEO exploitative leadership affecting organizational learning. #br#There are three management implications in this study. First, enterprises should attach importance to the evaluation of CEO character in terms of personnel selection and use systems to regulate the behavior of enterprise leaders. When selecting a CEO, candidates' character should be taken into account. In formulating the regulations, the enterprises should encourage other organizational members to supervise the CEO's leadership behavior. Second, enterprises should attach importance to the construction of an organizational learning atmosphere and improve their learning level by establishing learning mechanisms and specific management measures. Enterprises can establish an effective organizational learning mechanism to encourage members to actively learn various knowledge. Moreover, they can create a harmonious and loving organizational support environment during the management process, thereby enhancing their willingness and behavior to actively acquire, share, and utilize knowledge. Finally, enterprises should attach importance to the improvement of their internal management capabilities and the external environment. Enterprises should enhance their management and adaptability, effectively identify opportunities and challenges in the external environment, and contribute to the smooth realization of sustainable development for the enterprise. Overall, the findings have important guiding significance for enterprises to improve leadership effectiveness to promote organizational innovation.#br#Meanwhile, there are some limitations about research data and model construction, which present opportunities for the following research. For instance, future research can further explore the differences in the connotations of exploitative leadership in different cultural backgrounds, and adopt the laboratory research method to make up for the short time span of data collection and improve the accuracy of research results; moreover, researchers can explore the mediating role of organizational affective abilities based on the affective events theory, and analyze the contextual role of organizational innovation atmosphere and instrumental organizational ethics atmosphere in leadership behavior affecting organizational innovation performance from the perspective of internal factors within the organization.#br#
