Intellectual Characteristics and Innovation Potential of Knowledge-intensive Workers:the Mediating and Moderating Effects of Organizational Identification |

Abstract The exploration and cultivation of knowledge-intensive workers′ innovation potentials are important to the realization of an enterprise′s strategy of innovation-driven development. This study therefore tries to explore the impact of knowledge-intensive worker′s intellectual characteristics (i.e. knowledge and personality) on innovation potential and tests the positive effect of organizational identification by structural equation model based on a questionnaire survey. The results show that first a worker′s knowledge directly facilitates innovation potential but his/her proactive personality can indirectly make effect on innovation potential only mediated by organizational identification and second, contextual identification and deep structure identification, which constitute of organizational identification, make different moderating effects.
