Overqualification,Psychological Distance and Employee's Innovative Behavior:Cross-Layer Moderation Effect of Corporate Social Responsibility |

Abstract Based on a questionnaire survey of 147 leaders and 445 employees of 22 companies in Beijing,Tianjin and Hebei.Exploring whether the excess qualification affects and how it affects employee innovation behavior from the individual and enterprise levels.Investigating the mediating role of psychological distance in the process of over-qualification affecting employees' innovative behavior and the moderating role of corporate social responsibility in this process.The results of the study indicate that overqualification is negatively related to employee's innovative behavior.Psychological distance mediated the relationship between overqualification and employee's innovative behavior.Moreover,this mediating effect was moderated by corporate social responsibility.This paper puts forward the practice of management from three aspects: attaching importance to the psychological distance between employees and organizations,reducing the perception of overqualified employees and paying attention to corporate social responsibility.
