The Effect of Strategic Human Resource Management on Performance under Ambidextrous Environment:the Mediating Role of Affective Commitment |

Abstract Strategic human resource management is an important source for organizations to gain performance. However, in the ambidextrous environment, how and when to transform strategic human resource management into performance has become an important issue in academic researches. Based on resource-based theory and social exchange theory, this study has used empirical data of 509 small and medium size S&T enterprises as research sample, which is analyzed by fuzzy-set quality comparative analysis (fsQCA) and Bootstrapping, in order to better understanding the statistical associations and the set relations of the conjunctions and conditions. The results indicate that the mediation effect of affective commitment between strategic human resource management and organizational performance. Environmental dynamism and environmental competitiveness have a joint moderate effect on the mediation of affective commitment. The analysis of fsQCA reveals six configurations (referred as S1, S2, S3, S4a, S4b, S5) that eliciting organizational performance. Because S4a and S4b have the same parsimonious solution, this study further classifies these configurations into five categories.
