Abstract Research and development is inherently characterized by improvisation, and most of studies on knowledge transfer refer to improvisation. We try to examine the relationship between R&D staff improvisation and their knowledge transfer, and the moderating role of experimental culture. We take the survey of 45 R&D teams as samples located in Beijing, Shanghai and Guangzhou , using HLM to show that R&D staff improvisation have a positive effect on their knowledge transfer under the condition of experimental culture as a negative moderator. And finally the leader in the knowledge intensive organizations are provided some suggestions.
