摘要成就目标导向作为个人追求成就的认知倾向，其对个体组织行为和态度的重要影响逐渐引起了当代管理学界的关注，但目前成就目标理论的本土化研究却面临成果匮乏与研究脉络难以拓展的双重困境，而这主要是由成就目标导向的结构多维演化与采用标准不一所致。聚焦当前研究困境，梳理了近30年来成就目标导向的结构演化历程，剖析了目前学术界争议的焦点，基于研究进展与现实意义诠释了成就目标导向三维结构的适用性，基于理论基础对三维构念进行了要素分析，并通过量表编制、修订与实证研究检验了三维结构的合理性。研究结果将为成就目标理论运用于本土企业管理研究带来一定启示，并为提升该理论的普适性作出一定贡献。
